Leveraging HRIS for Lecturer Agility: The Moderating Roles of Digital Literacy and Management Support

Abstract

The quality of higher education institutions is closely associated with the agility of their human resources, particularly lecturers, to survive and thrive in an ever-changing environment. This study examines Human Resource Information System (HRIS) in relation to lecturer capabilities, lecturer agility, digital literacy, Innovative Work Behavior (IWB), and management support. This study also examines lecturer capabilities and IWB as mediating variables, along with the moderating roles of digital literacy and management support. The research method is quantitative, using questionnaires distributed directly and online to respondents who meet the specified criteria. The collected data were analysed using Partial Least Squares Structural Equation Modeling (PLS-SEM). This study provides empirical evidence that HRIS is positively and significantly associated with IWB, lecturer capabilities, and lecturer agility. Furthermore, IWB is positively and significantly associated with lecturer agility. Lecturer capabilities are also positively and significantly associated with lecturer agility and IWB. Lecturer capabilities mediate the relationship between HRIS and lecturer agility. IWB acts as a mediator between HRIS and lecturer agility. Digital literacy moderates the relationship between HRIS and lecturer capabilities. However, management support does not moderate the relationship between HRIS and IWB. This study provides empirical evidence consistent with dynamic capability theory, suggesting that dynamic capabilities develop not only at the organizational level but also at the individual level.
